Abstract

This study examines trust, belonging, and career prospects among early career researchers across five European universities. Through qualitative interviews, it explores how institutional structures, leadership, and workplace culture shape academics' trust in their employers. Findings reveal that trust is highest at the departmental level, where interpersonal relationships and direct mentorship foster a sense of belonging. However, trust in university leadership is weaker due to workload pressures, inconsistent career support, and limited communication. Key challenges include balancing teaching, research, and administrative duties, as well as the perceived undervaluation of early career academics. Additionally, structural barriers such as inadequate mentorship, lack of cross-departmental collaboration, and financial constraints impact career progression. The study highlights the link between trust and a strong sense of belonging, emphasizing that inclusive institutional policies and transparent leadership are crucial for improving faculty retention and satisfaction. Recommendations include expanding mentorship programs, enhancing communication between leadership and staff, and fostering interdisciplinary collaboration. By addressing these issues, universities can create a more supportive and equitable environment for academic career development.
